Workforce analytics, as part of a complete talent management strategy, is critical for HR professionals as it enables them to connect the dots between their company’s overall performance and their investment in their workforce. With insights from data HR leaders can clearly identify and communicate to executive leaders precisely where their company’s investments in human capital are paying off and, more importantly, where they are falling short and why.
Business leaders need people to do the work and they need HR to supply real-time accurate data to help them make smarter decisions about their workforce. HR leaders must understand the business strategy and work with senior-level executives and front-line managers to determine, develop, and source the right talent to achieve the companies’ objectives.
In this archived recording, "Supercharge Your Talent Management Strategy with the Power of Workforce Analytics," Dave Weisbeck, Chief Strategy Officer for Visier and Sonny Yuen, Business Development Manager, Technology for Cornerstone OnDemand, discuss how organizations can take the next step to get the greatest return on their talent, by supercharging their HR initiatives with the power of workforce analytics.

Key Findings in Workforce Planning
Visier’s second annual Survey of Employers continues the exploration of how North American organizations are solving the challenges of delivering workforce analytics, and which areas of the workforce they are seeking to measure and understand the most. In addition, this year’s survey explores the topic of workforce planning. With workforce analytics and planning being complementary solutions in the pursuit of a more optimized workforce, the trends across these two activities are insightful.
Workforce planning is often a challenging task for organizations to implement successfully, given that the planning process involves many stakeholders, and what exactly is planned may vary by time and departments. Despite this, the survey shows higher levels of satisfaction with workforce planning (64%) relative to workforce analytics (59%). When we look at the type of solutions in place relative to satisfaction levels, we see a similar trend to what we saw in workforce analytics with spreadsheets showing high levels of dissatisfaction. However, while spreadsheets show the highest levels of dissatisfaction and dedicated solutions show the highest level of satisfaction, we also see custom solutions showing high levels of satisfaction. This highlights the trend that dedicated solutions, whether from vendors or homegrown, provide the best fit and, therefore, satisfaction.
Workforce planning also appears to be an undertaking much more likely to be utilized by large enterprises. This trend is as expected, given the more diverse and complex nature of large enterprises, and so the needs for workforce planning are, therefore, larger as well. The figure below highlights this trend, showing a breakdown of how respondents answered whether, within a 12-month period, they expect their company to increase their investment in workforce planning.

While the needs for workforce planning increase as the organization size increases, where they plan to focus investments in workforce planning remain the same. Skills and competencies was consistently the area of greatest focus for new investments in workforce planning with 22% of all respondents highlighting this area for expanding their investments.

Key Findings in Workforce Analytics
Visier’s second annual Survey of Employers continues the exploration of how North American organizations are solving the challenges of delivering workforce analytics, and which areas of the workforce they are seeking to measure and understand the most. In addition, this year’s survey explores the topic of workforce planning. With workforce analytics and planning being complementary solutions in the pursuit of a more optimized workforce, the trends across these two activities are insightful.
In the 2012 Survey of Employers, nearly half of participants (49%) said they were satisfied with their workforce analytics solution. The good news is that satisfaction levels have risen with 59% of this year’s survey respondents reporting being satisfied or very satisfied.
However, that still leaves a significant portion reporting being dissatisfied. When looking at satisfaction rates more closely, we see a strong relationship between the type of the solution being used and satisfaction levels. Dedicated workforce analytics solutions had 85% satisfaction rates, while spreadsheets, similar to the 2012 survey findings, had the highest reported levels of dissatisfaction with 59% reporting being dissatisfied.
With adoption rates remaining low, relative to analytics usage in other functions, and satisfaction remaining high, the survey asked participants “what would help them to be successful with HR metrics and reports?” Responses highlighted the difficulty present in taking advantage of current tools with the combination of ease-of-use and increased ability to interpret and share data, representing over 60% of responses. This aligns strongly with the findings on the type of solution, where the complexity of the solution was directly related to higher levels of dissatisfaction.

One area that has changed dramatically from the 2012 survey, is how many organizations intend to expand investments in workforce analytics. Last year’s survey showed 36% of organizations were intending to increase investments, while this year, the survey indicates that within 12 months, over 52% of participants will increase their investment in workforce analytics. But where are those investments being focused? While some trends appeared in the survey, such as investments in standardizing HR metrics and improving workforce analytics by relating it to business outcomes, in general, organizations are investing across many different initiatives
Similarly, organizations are seeking to measure a broad number of topics for their organizations. Turnover, skills and competencies, and employee performance stand out as the top three metrics organizations are seeking to measure.

“Actions speak louder than words; organizations continue to use Excel as their tool of choice to gain understanding of their workforce data and yet, they are vocal about their high levels of dissatisfaction. Spreadsheets are time-consuming to build and maintain, difficult to share, and prone to human error,” according to John Schwarz, Founder and CEO for Visier. “Successful organizations need to be agile and forward-thinking. This is best achieved by implementing a workforce analytics solution, and through comprehensive analysis bring about meaningful change in the workforce that impacts the business bottom line.”
